Staffing Battery and Gigafactory Automation Programs
A gigafactory is an automation program with a building around it, and the automation labour pool is the part that does not scale on demand.
· 8 min read · Hiring Guides
Battery and large-format manufacturing programs are usually sited where land and power are available, which is rarely where controls and automation engineers already live. That single fact drives most of the staffing difficulty: the demand is concentrated, urgent, and located outside the existing labour pool.
Split the automation need into three streams
- Line integration - engineers working alongside OEM and integrator teams to bring equipment onto the plant network and control architecture
- Process controls - engineers owning recipe, batch and quality control logic for the manufacturing process itself
- Sustaining automation - the permanent team that will own the plant after ramp, hired earliest and retained hardest
The first two are cyclical and suit contract engagement. The third is the permanent core and should be recruited first, because those engineers gain most of their plant knowledge by being present during integration.
| Phase | Dominant need | Engagement model |
|---|---|---|
| Design and architecture | Controls architects, network engineers | Direct hire plus specialist contract |
| Installation and integration | PLC, SCADA, robotics integration engineers | Contract, peak-weighted |
| Commissioning and ramp | Commissioning and process controls engineers | Contract with conversion path |
| Steady-state | Sustaining automation and maintenance engineers | Direct hire, recruited early |
Do not screen on PLC brand alone
Greenfield programs commonly specify a control platform and then filter candidates on it, which in a thin regional market is self-defeating. Structured-text and ladder fluency transfers; architecture reasoning, safety system understanding and debugging discipline are the durable signals.
Plan the conversion path early
The strongest sustaining teams are built from contract integration engineers who converted at ramp. Agreeing conversion terms at engagement, rather than negotiating them at the point of need, is what makes that route available.
Summary
Key takeaways
- Gigafactory sites are usually outside the existing automation labour market; relocation economics are a program cost
- Split automation into integration, process controls and sustaining streams with different engagement models
- Recruit the permanent sustaining team first so they absorb knowledge during integration
- Agree contract-to-hire conversion terms at engagement, not at ramp
